本研究采用问卷法对来自山西、湖北、辽宁、山东和江苏5个省份的572名基层公务员进行调查,以探讨角色压力、工作倦怠与生活满意度的作用机制。结果发现:基层公务员角色冲突对其生活满意度具有显著的正向预测作用,而角色模糊和角色超载对其生活满意度具有显著的负向预测作用。同时,运用偏差校正的非参数百分位Bootstrap法对工作倦怠在上述关系中的作用进行检验发现,在角色冲突与生活满意度的关系中,人格解体和成就感低落具有显著的中介作用; 在角色模糊与生活满意度的关系和角色超载与生活满意度的关系中,情感耗竭和成就感低落具
Abstract:
The paper adopts the method of questionnaire to investigate 572 grass-roots civil servants from five provinces:Shanxi,Hubei,Liaoning,Shandong and Jiangsu,in order to examine the mechanism of role stress,job burnout and life satisfaction.The results show that the role-conflict had significantly positive effects on life satisfaction of the grass-roots civil servants,while the role-ambiguity and the role-overload had significantly negative effects on it.The role of job burnout in above relationship was tested by using a bias-corrected nonparametric percentile bootstrap method,the statistical results show that in the relationship of role conflict and life satisfaction,depersonalization and the low sense of achievement have significant intermediary role; in the relationship between role ambiguity and life satisfaction,role overload and life satisfaction,the emotional exhaustion and the low sense of achievement have significant intermediary role,and the depersonalization had significant hidden effects.Only if making efforts in two aspects from the relieving stress and improving job burnout,we could make the grass-roots civil servants obtain better effects of promoting life satisfaction.
